How to motivate developers and provide them comfort of work?

Hi I would be thankful for your help.
I am dealing with the topic of factors that motivate developers and make them feel good at their job, and frustrations that make them work less efficient. I would like to get overview of conditions that unlock and block the potential of employees. My aim is to distribute the knowledge among managers of various companies for better practices. I hope you will help me, we can both contribute to changes:) I promise it is 5 minute questionnaire.

Managers frustrate us, and the idea of a manager-free workplace would definitely motivate us.

Ok ']I understand that this can be frustrating. But how would you know what to do without manager? ;)
I hope there are some ways to make cooperation better, by for example educating managers ;)

I don't care what your magic management books have told you about motivation, recognition, and praise, MONEY is a huge driving factor. You can pat me on the back and tell me how great I am all day long, but if my paycheck doesn't reflect those feelings, you can bet your ass I'm going to be a miserable lump of flesh in the office (and looking for a new job in my spare time).

You want to motivate me? Show me the money.
You want to reward me for a job well done? Show me the money.
You want to recognize my work? Show me the money.
You want me to feign a good attitude? Show me the money.
You want me to take on more responsibility? Show me the money.

That, and any email from a manager/client that includes the word "URGENT!" in the subject line. If you get one of those, you know the rest of the day is going to be shit, no matter how trivial the matter actually is.

Manager said:

URGENT! MUST FIX RIGHT NOW!!!

Client noticed that the borders of this input control are the wrong shade of grey! It needs to be #ccc not #aaa!!!

Please drop whatever your doing and fix this in the next 30 seconds. Then gather all the developers and come to my office so you can spend the next 4 hours listening to me - yet again - droning on about how this is unacceptable, and all the all the stupid ideas I have about how we can "fix" it.


And then, at the end of the day, they are shocked to hear that we are all behind on our work.

Ok, money are basic element that have to be fulfilled.
But when you achieve specific level, this is NOT something that motivates you more.
This is like Maslow pyramid - if you are hungry you don't care about fulfillment of social needs. But when you achieve level where every biological aspect is ok, then you move up.

And motivation isn't magic unchecked by scientists, it is something that have been examined and described. I recommend you to check this:

So... the people you're trying to motivate are already independently wealthy and monetary increases are no longer important? Awesome. What company do you work for? I'd like to be the first from DIC to send you my resume.

Frustrations: gossip, people interrupting me for stupid shit, nosy coworkers who think they have to monitor your every move and report it to the managers, not getting recognition for your work, coworkers stealing ideas, coming up with an idea then being told it's stupid only to have your lead work on it behind your back and get all the credit, if the lead had an idea for a new project or enhancement for automation he would take all the boys in the conference room to talk about it and leave the girls out of it because everybody knows girls can't program and are only suited to being manual testers BUT LOOK AT ME NOW I'M DOING DEVELOPER WORK AND FIXING DEFECTS GOD DAMMIT STL YOU WERE SUCH A DOUCHE SOMETIMES BUT YOU WERE SO SEXY!!!!!!!! ;__;

Motivation: $$$$$$$$$$$$$$$$, recognition for our work, and I really like walking retros where the SM buys us ice cream

Yes that is true, monetary increases aren't as much important from some level or rather don't work like at the beginning.
You don't have to be sarcastic, your opinion is not what you have checked trying to motivate people but rather what you think.

this is like with Marginal utility
The first donut you like the most, 5th is ok, and 9th you wold rather didn't eat and have something else.

I do not claim that you would not like to get additional money with some level - people are always willing to get them, but that it will no longer be motivator for a job improvement.

We'll have to agree to disagree on this one. Personally, I believe the "money doesn't motivate" spiel to be entirely concocted by managerial staff to make themselves feel better about not offering monetary motivation. For me, personally, every coding job is pretty much the same pile of bureaucratic bullshit painted with the same bucket of buzzwords. My job doesn't change from one company to the next... I'm sitting on my tuckus staring into the glowing box in a small, dark room regardless. I can write code 40+ hours a week for a year or longer, finally burn some vacation time and realize I can't afford to vacation anywhere outside my living room... or I can write code 40+ hours a week for a year or longer, finally burn some vacation time and book a nice getaway trip for me and my family. I can tell you, beyond the shadow of a doubt, which scenario is more motivating. You can repeat your "money doesn't motivate" mantra to yourself all you want, it doesn't change the fact that money motivates.

As for me being sarcastic, you are absolutely incorrect. I HAVE to be sarcastic. If I have to hold the sarcasm in for more than five or ten minutes, the pressure builds up and I risk implosion and death.
